Black Friday Descriptive Essay

There are experiences in life that create an everlasting impact on our character. Seeing first hand what kind of intestinal fortitude one possesses can be both rewarding and humbling. Black Friday is the 1st day used by Special Forces Assessment and Selection to test the individuals who volunteer to serve in the elite Army Special Forces Green Berets. Just as many people before me pushed themselves to the absolute limit; I was about to experience my own test of will. Camp Mackall airfield is located a mile or so from the main training area.The airfield is surrounded on all sides by the thickest pine forest, one that you would think wasn't by accident. The thick summer humidity sucked the oxygen from the air. Amazingly the dew and fog never quite leave the airfield, as if to create a more somber atmosphere. The landing strip itself looks dilapidated and left more as a reminder of a different time. WWII era trucks, rusted and worn, are locked behind a fence as a constant reminder of th e pain that will come week three. The smell is almost pleasant, like a candle, creating a false sense of comfort that will soon be shattered.The trainig begins before dawn, the time wasn't known since watches weren't allowed. The rustling of 400 eager souls, ready for the pain we all knew was coming, filled the air. Loud bullhorns and exploding ordnance coming from every direction drowned out all attempts to organize the mass of candidates. The jog to the airfield was slow but purposeful, and didn't take very long. Once gathered on the airfield some final instructions were given, groups were made and dispersed evenly throughout the field.Like gathering for a little game, Green Berets from all over Fort Bragg position themselves with fold out chairs awaiting the excitement of other peoples torment. Some even have food, which adds to the misery of not having normal food for seven days. A local fire truck comes screaming by horns blazing and lights flashing, and parks just to the right of the mass of candidates. I find myself, rifle in hand, closest to the fire truck wondering what is next. The fun begins with an instructor briefly explaining the first â€Å"exercise.†The simple task soon felt like a mountain that never seemed to stop rising. Shortly after I hit the dirt, face first the fire truck begins to point the high pressure hose at me forcing me to either endure the sting or move faster. I crawl for what seemed like forever until I heard a horn signaling this station was done, for now. I stand up and move to the next station, simple rifle exercise was the task. With the rifle only weighing five pounds the movement seemed easy; lift over the head, then down to the midsection, then back up again.By the hundredth repetition the rifle might as well have weighed a hundred pounds. Next was logs, four hundred pound logs smooth and smelling of past candidates sweat. The task was to lift the log up, as a team, and then lower to the opposite shoulder. This is the first event that tested everyone’s determination and reason for attending the course, sadly candidates began to quit. The weight of the log, and frustration with fellow candidates, contributed to grown men saying they couldn't take it.The beautiful pine forest backdrop was replaced with bright simulated machine gun fire, exploding ordnance and instructors gawking at every sign of weakness. It was somewhere between burpee long jumps and kettle bell swings that I caught a glimpse of a sight that I can still picture today. The fire hose was spraying into the air creating a mist, the muzzle flashes from the machine guns flashed brightly. The three hundred candidates continued moving with such vigor reminding me of why I was there,which gave me the boost I needed to endure several more hours of pure pain.The jog home was quiet and quick, grown men eager for good meals ready to eat (MREs). The pure joy of being pushed to the point of total discomfort and breaking thru a mental barrier radiated from every man there. As abruptly as it began the day simply just ended. The very undeniable frequent recurrence of death through heart disease has been on the high for long stretches of time, which earlier was solely traceable to tobacco. The earlier discovery though incomplete has led the Government of the United States to impose heavy taxes on the tobacco manufacturing companies. Much of the funds realized from such taxes have helped to project billboards and campaigns against tobacco use. However, of late a more devastating killer of mankind was sighted. This, which had stayed so closely to the bosom of humans and even lured many until it became a delight, suddenly brings out its silent pistol carting the lives of many away. Who may have realized how potentially harmful a seeming sumptuous high-fat diet would have turned out? The facts are however showing by the day in alarming numbers of the heart disease even in non-smokers. I hereby use this medium to vigorously alert the Government to the incumbent dangers and threat to life these die hard life stealer have been and therewith request urgently that a bill be passed to levy high-fat fast food producers with heavy tax duties as was with the tobacco, seeing now this high fat foods even kills more and faster than other possible causes of heart failure. Such funds can then be re-channeled to educate the still ignorant many through the use of advance multimedia projections on lighted digital boards, billboard, newspaper and television.

This control remained until the year 1922 when Egypt became an independent country. During the British occupation, trade developed in the country and Immigrants from Southern Europe and Northern Africa flew into the country, which increased the total number of immigrants in the country to 1.5 million in the 1930s (Moscovitch, 2007). The independence was actually the result of 1†919 Egyptian Revolution, which was led by Saad Zaghlul, and other members of Wafd Party† (Moscovitch, 2007). Saad Zaghlul eventually went on to become the first prime minister of the country in the year 1924, one year after the formulation of Egyptian constitution (Vatikiotis, 1991). The British did retain the control of certain matters related to foreign policy of Egypt, wars and partial control of Sudan as well. This remains one of the re asons why even today, anti British feelings are observable in the hearts and minds of the masses of Egypt. During the First World War, British promised that they would take the entire burden over their shoulders, thousands of Egyptian shoulders lost their lives. Even in Second World War, British used Egypt as a base for Allied forces. â€Å"Anti-British feelings continued to grow and provided one of the reasons for the Egyptian Revolution of 1952† (Pateman & El-Hamamsy, 2003). The revolution was aimed at removing King Fahad 1 and making Egypt a republic. Corruption, lavish lifestyles of the rulers, monarchy, and inflation, ignorance of the rulers towards the domestic matters of country and pro British policies were among the other reasons (Moscovitch, 2007; Thompson, 2009). General Naguib took control of the country but Nasser who became the President of the country in 1956 later put him on a house arrest. Naseer Died in 1970 and Anwar Sadat took control after him. Both these leaders, despite being autocrats, remained extremely popular amongst the Egyptian and other Arab people. Sadat launched a war against Israel. Although it ended in a draw but Sadat considered this as his win (Goldschmidt, 2004). Characters in Teechers Essay The characters that I played were Mr Basford and Doug the Caretaker. Mr Basford is the deputy head, a typical child hater, a nasty piece of work while Doug the Caretaker is, a miserable old man who hates kids and drama. I think I was very well suited to play these characters, as I like to shout a lot and use my voice to project what Im saying. With Mr Basford my face was in a permanent frown, as thats how I would imagine him to be, just a man that would never ever smile, even at anything that everybody else would find funny. I dont think that I did any specific gestures as Mr Basford. I know that when I was shouting, I was rocking back and forth on my feet to try and emphasise that I was angry and to try and show that I was so angry that I couldnt control myself. I walked around the room like I owned it, to try and show that I was in total control as I think that Mr Basford would just have a lot of authority so thats what I was trying to show. I put my back straight and led my walk with my nose, as if I was looking down it at people because I had a higher status then them. My favourite phrase that I used was May the Lord thy God have mercy on your soul, for I, my child, certainly will not! I used this one obviously to show what Mr Basford would be like, using ridiculous phrases to show how angry and crazy he is, which I said in a sarcastic tone. I didnt necessarily put a specific accent on, but I did raise my voice quite a lot because I think that he would just be shouting all the time. I think that if I could choose a costume for Mr Basford then he would be wearing a grey, boring dull coloured suit with an equally dull shirt and tie, just to emphasise how boring and dull he is. He would probably wear the same clothes all through the week only washing it at weekends so that he had a quite stale smell. He would also be wearing some sensible black shoes because he is in general a sensible man that wouldnt really be caught wearing trainers. My other character, Doug the Caretaker I think was quite an easy character to play as he was sort of a stereotype of a caretaker. He wasnt a very smart character and only moaned about was everybody else not letting him do his job. Again, with Doug, I had a frown on all the time I was in role as him. As I said earlier Doug is a miserable old man who hates kids and drama. So because of this I thought it would be a good idea to make him look as grumpy and miserable and unhappy as possible. I tried to show this by changing my facial expressions accordingly. When I was arguing with Mr Nixon, I tried to show as clearly as possible that I was not very happy that he wasnt letting me clean the hall. All the way through, I had my buffer out and tried to show that I wanted to clean so I held my arms out to try and show that I really had it to try and show it realistically. When I moved, I was hunched over and I was on a quite low level. I did this for this character because I think he would have quite a low status and that all of those years of cleaning would have done his back in so therefore he would have to hunch over so he didnt do anymore damage to it. With Doug, I put on a Norfolk-come-Farmer accent. I used this because I tried to make him sound different and kind of uneducated. I think that my accent was quite effective and it had a bit of a comedic effect on the audience, as it was so unexpected. I didnt use any specific phrases while I was in role as Doug but I said things like Arghget out of my hall, I need to do my job and youre not letting me!

Knowledge Based Practice in Substance Abuse Interventions Knowledge based practice Introduction This paper will look at how research informs practice. I will be looking at young people and substance misuse and older people and how research might inform or affect my practice. Good professional practice is knowledge based practice which often means that it is practice based on what others have done, or research that others have undertaken. Research is an important part of most aspects of the human services. In health, in education, and in social work research is important informs our view of the world and can provide a framework for dealing with a particular subject or case. Research has a prominent place in the social services and it is important to the social worker. When people undertake research into areas of social and health care, then these findings and recommendations are generally used to inform practice. Not only is research important in informing social work practice, it is also important when it comes to Government policy. Like most social workers I have found some research an invaluable asset when dealing with disaffected and vulnerable groups such as young children and socially excluded young people. Some research may have been undertaken some time in the past but its findings still prove to be useful today. Willis’ (1977 in Giddens 2001) used group interviews (what are sometimes called focus group interviews) in his study of working class boyS and the ways in which the education system attempts to prepares them for the labour market. Both individual and group interviews were used in collecting this data, and while the work has been criticised it provided, and continues to provide useful information about how working class boys communicate and interact. This type of research is a source of invaluable knowledge to someone working with young people. It provides some insights into why youngsters react against authority and why they might act the way they do. Research can be a two edged sword, on the one hand it informs, and on the other it can produce lasting impressions that can lead to oppressive policy making. While Government papers on young people set a framework for soc ial workers, this kind of early research is useful when dealing with them in a practice context. Yet another valuable, yet some might say, problematic, source of information is Bowlby’s (1946) work on why young people commit crime or get involved in substance abuse. While Bowlby’s work, (which points to maternal deprivation as a cause of problematic behaviour in young people )has been deeply criticised within academic circles his ideas still have a significant impact on current Government discourses on youth. Certainly many social workers find themselves dealing with youngsters who have substance abuse problems and may feel themselves in an ethical dilemma when confronted with some of the policies in this area. One of the worst influences that work such as this has had is the growing tendency to treat anyone who does not conform to society’s norms as sick and deviant. Government initiatives on drugs, more often than not, appear to be targeted at poor and working class communities. Further there is a tendency for these initiatives to link poverty and drugs in the minds of other people. If an adolescent comes from the poorer part of town and is perhaps unemployed then this can lead to people in authority thinking that he/she is more likely to be seen as a drugs user even if they are not. Eley (2002) maintains that this leads to the association of drugs and crime with those who are already underprivileged in society. For social workers this is can be an extremely problematic situation. Do I as a social worker automatically assume something about a young person who is in trouble, and label them as sick and deviant, or do I adhere to what I believe to be the case, that everyone is of equal worth and therefore deserves an equal chance. If I am to abide, in my professional capacity by the 1998 Human Rights Act, then ethically, I could be duty bound to ignore Government guidelines in this area. Moore (1996) says that Government overstates the case on drug misuse when it refers to drug users as addicts because, he argues, most of the drug use that takes place in Britain is recreational This implies that those who use them are in control of the situation with regard to when they take drugs e.g. weekends, and how much they spend. Theorists are divided on why adolescents take drugs therefore it might be argued that the reason adolescents use drugs are quite complex and differ from person to person. This means that a social worker should act in accordance with the Human Rights Act when dealing with the problems of young people because that also implies treating each case on its individual merits Becker (1963) has argued that young people are often viewed as delinquent because of the way society viewed certain acts, such as drug taking. Calling or labelling a young person as deviant is problematic because it can become a self-fulfilling prophecy. Those in authority often take the view that young people, and particularly underprivileged young people are deviant and if the label is applied often enough, and by those with the power to apply it, then that is how the adolescent may come to view themselves. Taylor, Walton and Young (1973) however, say that no theory is sufficient unless there is also an analysis of the power relationships that exist in society. Hall (1978) maintains that the way in which adolescents are represented in the media has a huge effect on the way in which they are viewed by others. This can then have a further effect on their actions. In my own professional practice I have to be aware of such theories and how they inform public perception and Government policy. I also have to be aware of them in my practice and this might involve questioning the assumptions and methods behind certain research findings i.e. I am questioning their theories. Theories aid us in making sense of the world, one explanation of theory is an observation of observed regularities for example that women do more housework than men. Many things are not self-evident but need an explanation, thus Abbott and Wallace (1997) maintain that all of us are theorists because of the need to analyse and interpret our ordinary everyday experiences in order to make sense of them In sociological theory, some theories are extremely abstract, for example critical theory. Merton (1967 in Giddens, 2001) has called these theories ‘grand theories’ because they operate at a general and abstract level, theories such as those of Willis and Bowlby are middle range theory, because they are looking at an aspect of social life. Usually Merton (1967in Giddens 2001) maintains it is the middle range theories that are more likely to guide research. Labelling theory and Becker’s work, for example is a middle range approach to research that was developed out of the sociology of deviance. The problem is that while I as a social worker dealing with a young person with substance abuse issues might prefer to treat that person as an individual, and ethically I am bound to do so, Government discourses take a quite different view. Drug abuse and crime as mentioned earlier are closely associated in public discourses with poverty and this is evident in recent policy making. When evaluating research and research findings social workers need to find some sort of framework within which to evaluate the work this might be the 12 step approach advocated by Locke or it might be something as simple as using a content analysis approach to evaluate what the researcher has done and decide how effective that research may be. The Government’s report, No More Excuses (The Causes of Youth Crime) states that deprivation and poverty are usually a contributing factor in youth crime.[1] Government research suggests that while young people who offend may not do it very often, there are a few persistent offenders who are responsible for the greater part of youth crime new Youth Justice reforms will concentrate on preventing crime and on early intervention where children and young people are at risk of becoming involved in crime.[2] Leitner et al (1993) maintain that the British public is concerned about drug use, drug dealing, and the crime that is associated with this. Pudney (2003) maintains that if young people take soft drugs such as cannabis then they are more likely to progress to hard drugs and to criminal activity. He also argues that such behaviour is strongly associated with unobservable personal characteristics and New Labour have consistently targeted drugs initiatives at underprivileged commun ities. Working with young people means that I have to take into account Government reports as well as other research findings. At the same time I, like many other social workers, have as Moore (2002) points out, entered social work because of a commitment to social justice, or at the very least a desire to help others and to see improvement and positive change in people’s lives. Some critics maintain that the way in which social services often operates is self-serving rather than serving the needs of the clients, yet social workers do police themselves and their profession. The way in which they do this is to think critically about what they are doing, why they are doing it, and what moral implications this may have. Certainly social work ethics should not lead anyone to believe that the social work profession should serve itself, rather the needs of the client should be most important. One of the ways this is achieved is by establishing clear relationship boundaries early on and thi s is vital when working with young people who have issues around substance misuse. The BASW has to say about social work ethics and values. The social work profession promotes social change, problem solving in human relationships and the empowerment and liberation of people to enhance well-being. Utilising theories of human behaviour and social systems, social work intervenes at the points where people interact with their environments. Principles of human rights and social justice are fundamental to social work (BASW,2001). [3] Social work practice, in order to be ethical practice must be centred on the needs of service users Social workers of necessity intervene in people’s lives and have an influence on situations, ethical decision making is therefore a vital component of social work practice (Osmo and Landau, 2001). Yet another area where social work practice can be a minefield is in working with older people. When working with older people a social worker has a duty to abide by the 1990 NHS and community care act. Working with older people can be difficult on the one hand there is what you want to achieve as a social worker and on the other there are guidelines that may prevent you from doing your best for a client. There are an increasing number of legal and policy requirements that the social worker dealing with an older person must adhere to. It is difficult for the social worker to negotiate the needs and wishes of the client while remaining within the legislative framework. Working together is not always straightforward. The more recent Health and Social Care Bill of 2001 gives Government powers to require health bodies and local authorities whose services are failing to pool their resources. Parrott (2002) undertook research into the care management process and how it affects social worke rs and service users. He points out that there is often no common guidelines on which services should be provided, or the standard of care to expect. The social worker may find that he/she has to perform most of the assessment and to discover whether an older person’s family would be prepared to help so that he/she could remain in their own home. Whatever the decision the social worker would also need to ensure that the client could, at some level, participate in the decision making process. Thus the process is fraught with problems, for example a social worker might assess a person as needing a certain level of care but this has to be agreed with the social worker’s supervisor and with care management. So the person may not receive the care that the social worker deems appropriate. Thus the social worker has a dilemma. While knowledge does inform practice it is not the only thing that the social worker has to deal with, management decisions also affect the process as Parrott’s research shows. One thing that has become apparent to me is while research can inform practice, it should not be allowed to determine it, if and when it does this can result in oppressive practice and a complete disregard of the rights of the service user and this is against ethical practice as outlined by the BASW. Conclusion This paper has looked at knowledge based practice and how research informs what a social worker does. When dealing with research one is not looking at it in isolation but also having to deal with policies that emerge as a result of that research. Many of the funding restrictions that social workers have to deal with are a result of the 1988 Griffiths report which found that getting organizations to work together, and using a market based approach to social care would save the Government money. Olds’ Effective Use of Linking Devices in The Elder Sister :: essays research papers

When writing poetry, there are many descriptive methods an author may employ to communicate an idea or concept to their audience. One of the more effective methods that authors often use is linking devices, such as metaphors and similes. Throughout â€Å"The Elder Sister,† Olds uses linking devices effectively in many ways. An effective image Olds uses is that of â€Å"the pressure of Mother’s muscles on her brain,† (5) providing a link to the mother’s expectations for her children. She also uses images of water and fluidity to demonstrate the natural progression of a child into womanhood. Another image is that of the speaker’s elder sister as a metaphorical shield, the one who protected her from the mental strain inflicted by their mother. Old’s metaphor of â€Å"the pressure of Mother’s muscles on her brain,† (5) compares the literal pressure of the mother’s muscles during childbirth to the mental strain that a child can endure from their parent’s expectations for their children. This is an effective metaphor in that both meanings can cause some form of strain, either physical of mental, on the daughter. Also, in both cases, this pain is caused by the speaker’s mother and inflicted on the eldest daughter. The third similarity between the two is that both are in some way lessening the effect on the younger sister. In the case of childbirth, the first birth is usually more difficult than each successive birth. In the sense of the Mother’s expectations for her daughters, the eldest child often receives the brunt of the parent’s vicarious aspirations, thus making it easier for the younger children to please them. Because these linked meanings share these characteri stics, Olds’ metaphor is effective. Another linking device that is used effectively is the simile linking a young woman coming of age and developing breasts to a swan rising out of a pond. These two entities are linked in that both rise slowly over time. When a swan awakens, it slowly raises its head from its body, in the same fashion that the breasts of a woman raise from her chest when she comes of age. The two are also similar in color, as a swan’s down is white or pale cream colored and skin that has not been darkened by the sun is often very pale. The third similarity in the two entities is the texture. Both the down feathers of a swan and the skin of a woman’s breast are soft and smooth to the touch.

A Comparison of A Midsummer Nights Dream and Romeo and Juliet Essay

Parallel Themes and Characters in A Midsummer Night's Dream and Romeo and Juliet Certain parallels can be drawn between William Shakespeare's plays, "A Midsummer Night's Dream", and "Romeo and Juliet". These parallels concern themes and prototypical Shakespearian character types. Both plays have a distinct pair of 'lovers', Hermia and Lysander, and Romeo and Juliet, respectively. Both plays could have also easily been tragedy or comedy with a few simple changes. A tragic play is a play in which one or more characters has a moral flaw that leads to his/her downfall. A comedic play has at least one humorous character, and a successful or happy ending. Comparing these two plays is useful to find how Shakespeare uses similar character types in a variety of plays, and the versatility of the themes which he uses. In "Romeo and Juliet", Juliet is young, "not yet fourteen", and she is beautiful, and Romeo's reaction after he sees her is, "O, she doth teach the torches to burn bright! It seems she hangs upon the cheek of night As a rich jewel in an Ethiop's ear Beauty to rich for use, for the earth too dear!" Juliet is al... ..., not because one character has a flaw, but both families have a flaw- pride. Prohibited love, romance, controlling families, both plays have it all. With a few simple modifications, "A Midsummer Night's Dream" could have been a tragedy, and "Romeo and Juliet" could have been a comedy. Shakespeare however, uses many of the same character types, young, prudent, rebellous lovers, and controling family members, in both comedies and tragedies. The end results are character molds, along with theme molds that can be easily translated into almost any plot, in any play.

Child Care and Observation Essay -- Child Psychology Essay

Observation is very important in young children because that is how you get to know a child better. While observing how a child interacts with their peers, adults, and how they behave in different settings, you are getting to know the child without speaking to them. It may be important to observe a child but at the same time it may mislead you into being judgmental, too soon. For instance, if you observe a child misbehaving, not getting along with the other children or talking back to the teacher, you might get the impression that he/she is a 'bad' child and you might treat and act differently with that particular child. From my personal experiences, I have to come to the conclusion that it doesn't always work the way I believe when observing a child. I strongly feel that in order to get to know a child you should not spend most of your time observing him/her. Interacting with the child gives off better results. Not once or twice, this should be a consistent thing. For example, in room seven we have a child by the name of Thomas which most of us have heard about him. He appears to be very aggressive and angry from what we have observed. Even though the child may be difficult at times, I cannot turn my back on him and give up because of this. We can only observe what lies in front of us. No one really knows what goes on when the child is home with his parents. He might be going through some really hard times with his family and this is how he is coping with it but, ...

Situation analysis Campbell and Bailyn (C & B), found in the early 1900s and based in New York, was one of the five largest investment bank in the worlds. The firm has good reputation and was doing well in all segments of the investment banking industry. Within the firm, the bond division, which had been the fastest growing unit, had eight regional sales offices around the world. After New York, the Boston office was the largest. Due to the size and the revenue volume, Boston sales group was often used as a bellwether not only for new products but also for management ideas. Ken Winston, the office head, had a long history and profound experience in bond sales, was appointed in 2003 to be the Boston regional manager with the belief by the senior manager to be the supporter and coach to build and grow the local sales team. During the past 10 years, the banking industry changed dramatically. More players came. More products were created to cope with different demands in the market place. It was harder to sell to maintain volume. It was required more bandwidth and better understanding on a more complicated debt instrument to survive. In addition, margin was shrunk due to entrance of low-service, low-price brokers. For those higher-margin products, it was required deep  knowledge and expertise to market and make the sale. In early 2007, the financial crisis and the meltdown in the mortgage-backed securities market directly impacted to the sales force in the C & B and Boston office. Winston had to make two strategic changes in order to maintain the sales growth and operate more effectively. The first move was to create the â€Å"key account team† KAT. Legacy, the five generalists in the taxable bond division sold the entire product line and managed their own list of customers. Winston had combined these generalists and assigned each of them to a specialty sub-segment of the firm’s product offerings. The goal was to enhance the sales team expertise on product details and focus each individual on just one area with in-depth knowledge. Changing from maintaining their sales on customer wise to product wise, they shared their customers, for the first time. For the past several months, there are certain number of customers enjoyed this new change as they see the new sales team more invaluable. Yet there were customers unhappy and perceived it as more complication. Also, some sales people found it complicated themselves on those large and multiproduct trades given the number of people that needed to be involved. Another bigger concern of Winston was the limitation on the natural salesmanship of his people due to this specialization. The second change was to implement new performance management system, called â€Å"multisource† appraisal. The performance review was no longer the combination of sales volume and own manager assessments. It was then a mixture of several factors which included peer review and feedback from traders, product manager, researchers, sales, profits and manager observations. This change aimed to better the collaborations between regional sales force and cross functional teams as well as encourage the sales team to improve gross margin and profit. After the several months of change, there was an up-tick in profit margin. However, there was a risk of losing sales volume with gross margin focus. Besides, the sales team expressed their frustration. They recognized the potential of being scrutinized by other functions as part of their performance management review Below was the Boston office structure before and after the change Before After 2. Problem Diagnosis: Preparing for the annual year-end meeting, Winston had to present on these  new two changes. Observing customer reactions, hearing comments directly from his sales team, he knew clearly the strength and weakness of the new changes. The new KAT team formation did provide value to some customer, yet, it created confusion, more work and complication at both customer end and C & B sales team end. Customer had to deal with multi people instead of a single contact point. More people were required to be involved in large deal. More calls and meeting were needed. The decision of introducing the KAT team had missed the engagement and input from the specialist team who were experts on specialty product. Fair process believed engagement not only communicated management’s respect for individual and their ideas but also encouraged refutation sharpened everyone’s thinking and built collective wisdom (6). There were lack of collaborations and a smooth process within the organization . In addition, the sales team spent more time in house to figure out the new process and fulfill its requirements rather than spent time to meet and entertain customers which was used to be key part of their job and potential source of generating more deals and sales. They lost their connection with customer. Callahan, who was appointed as the nominal head of KAT team, received comments from one of his major accounts, Ashland Capital, expressed the concern on the reducing engaging between the sales and customer since the change was in place. Moreover, the fact that each individual was given a specialty limited his/her natural salesmanship. This specialization might also lead to a siloed organization structure which was definitely not the strategy. Michael Goold and Andrew Campbell stated that in formulating a strategy and organizational design, a company had to address two factors which were identifying the right market and defining the right methodology to gain the an advantage over competitors in those market (6). Many companies ended up with impeding the market strategy rather than furthering it while doing the organizational design changes. One of the failures was to create divisions among units that make it difficult to operate and increase competitive advantages (6). As the members of the KAT team could not sell other product lines outside their assigned specialty, it was difficult for them to expand their customer base. This was not helpful to compete with other competitors. With new compensation system, the organization faced the risk of losing volume sales as well as creating an inner warfare among the team me mbers and unhealthy working environment  between cross functional teams. Since the performance was based on profit, the sales team would rather choose to close a small deal with high gross margin rather than large deal with moderate margin. Peer feedback was part of the review narrowed the information sharing between coworkers. People were more conservative. This failed the purpose of bridging the knowledge gap between sales and product. Besides, since inside relationship and performance were then important, the sales people cared less about their clients and ignore the element of customer service that was a prior differentiator. The new KAT team and performance management system created process complication for both customer and sales people, risk of losing sales volume, risk of losing competitive advantages, and failure to foster the sales team expertise and build an effective operation process within the organization. These issues had to be fixed in order to win customer satisfaction, gain market share and build a well-organized and well-functional org anization. 3. Alternative solutions Solution #1: Merge key account team and specialist team Team up KAT and specialist into one small team. Move sales specialist from specialist team to be pair with each KAT member to create team for product specialization. Table below shows the new suggested structure. Pros: This combination will create more energy and synergy for each specialty sub segments product. KAT team will receive additional supports from sales specialist especially specialist can provide insight in term of how to handle deal from product specialization perspective. It also allows sales KAT team to have more time and bandwidth to target new customer and maintain relationship with key customer accounts. Sales specialist will have an opportunity to deal with bigger accounts which helps them to better their account managing skill and build relationship with major customers. Cons: Changes after changes will create more confusion to both customer and internal team. KAT member and sales specialist will need to spend a lot of time together in order to understand both side and become team. This change requires an absolute support and alignment between the two teams which is  hard to guarantee. Just like every merger, it may run into the risk of having resistance from inside. Sales specialist may not be willing to provide support to KAT because it creates more work for them. They will have to spend time and effort to learn about the new major accounts. If this change does not come with clear direction and well-defined implementation plan, it may make the situation worse. Solution #2: Add more resource to KAT and increase engagement from both team and customer Hire more people to provide the team more support and help. One sub segment product can have one main specialist and one helper. Implement regular inspection and feedback sessions from both the team and majo r clients. Pros: With the helper, the main KAT specialist like Callahan, Jenifer, and John can spend more time on customer relationship building and find new customers. Regular feedback within internal team and from customer side will ensure smooth process and customer satisfaction Cons: Hard to find the right bond sales people. At that time of the economics, it was difficult to recruit bond sales people. This type of job required very unique skill set and characteristics. Candidates had to be outgoing, extremely self-motivated and street smart. Take time for new members to learn and adopt the new environment. It would be a while before these new people, if they can be found, can be on board and helpful. This is not a good timing as these issues need be immediately addressed Solution #3: Multi approaches Engage specialist to support KAT member in term of process. Improve the performance management system by defining more measurable goals for each individual. Add one common team goal to encourage collaboration and information sharing. Hold more internal events to build the teamwork environment and bridge the gap of internal relationship. Pros With the help of sales specialist, KAT member can reduce some time on the process and administrative work to spend time on building relationships with their clients above and beyond the details of the job. Measurable goals for each individual will reduce the risk of inner warfare. Weigh the sales  volume and sales profit equally will boost the sales volume again. Common team goal will present the threat of sales member keep information for herself/himself because he/she is afraid of others will take the chance and perform better. If 20% of the compensation will be depended on the whole organization financial performance, the sales people will help each other, sharing information and customer relationship so that they can all earn this metric. This is a great methodology to inspire people to contribute to one common goal. Additional internal events such as summer outing, weekend retreat, team informal get together help to bring people together. They can talk, share and reduce the re sistance between employee when it comes to time of asking for help or support from each other. Cons Challenge of getting support from sales specialist. They can refuse due to lack of bandwidth. This may very well happen because supporting KAT is not one of their performance metrics. Winston will need to work very closely with his team on defining those measureable goals in order to prevent confusion. Employee needs to understand clearly the details of their goals, the benefit on achieving them and how to get there. Additional events add cost to expense. If the employee can not get the benefit from them, it is just wasting time, money and efforts. 4. Recommended solution: Solution #3: Multi approaches This solution is a combination of several approaches to tackle those different issues caused by the new two changes. Support from sales specialist will better the business process and ease the workload for both KAT and customer. Loss of sales volume and inner warfare are addressed by defined measurable goals. Setting one common goal as part of individual performance metrics establishes win-win situation. It builds the connection among all sales people and prevents the risk of loss sales due to self-performance competition. In addition, this step will solve the issue of limitation on salesmanship when converting to sell on specialization. The sales people can still discuss and work with customer on other product line and then pass the opportunity on to the right person. Again, one member win also means the whole team wins. Winston needs to work closely with both KAT and sales specialist team to ensure the willingness to support from the  sales specialist team. He needs to make sure both side can see the benefit and agree on the future path. Individual goals for each member have to be a compromised. Each of employees needs to agree on goals set up for them. Winston also needs to communicate clearly on the goal and approach. There should be also an action plan for each member set up between Winston and each team member clearly defined how and what to reach the goals. The important factors of this change are good decision making on what needs to be done and good implementation plan on how to get it done. Paul Rogers and Marcia stated that decisions that drive the business execution are as crucial as strategic decisions (8). Making sure the organization operates effectively is as important as wining more customers and beating competitors. How organization is run will determine how many sales it can get and how well it can sustain and grow. Lastly, company events are best practice, create family-like working environments and foster the company culture. According to Rob Goffee and Garet Jones, some of the best ways to increase sociability within organization are to hold employee gatherings inside and outside office (147). It is important to make sure these events enjoyable so that they can create own positiv e, self-reinforcing dynamic. 5. Implementation plan Hold meeting to communicate the new plan to whole bond sales division. There will need to be a formal meeting to announce the plan, as well as communicate what employee may expect from the manager and what manager will expect from the employee Schedule individual meeting with each of KAT team member to set up measurable individual goals Set up the common company goal and formally announce it the whole team After the first meeting, schedule one on one meeting to follow up. One on one meeting is very important since it keep the connection between manager and employee. Also, it keep track with employee status and also provide chance for both to raise and hear feedback from each other Identify event calendar and publicly communicate.
